A broker who approaches retirement with 12 months&#8217; notice has far fewer choices available than one who starts thinking about it five years out. With 12 months to go, there is pressure to accept the first reasonable offer that comes along.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">There is also a more subtle cost that many brokers do not anticipate. When a broker starts winding down \u2014 even unconsciously \u2014 the quality of the client bank deteriorates. Marketing slows. New client acquisition stops. Run-off rates increase as clients drift away. By the time the retiring broker finally decides to act, the book may be worth significantly less than it would have been two or three years earlier.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">The right time to start \u2014 and it is probably now<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">There is a straightforward answer: as soon as you have built a client bank worth protecting. For most brokers, that means starting to think about succession when they are in their late 40s or early 50s \u2014 even if retirement feels like a distant prospect at that stage. This is not about planning to leave soon. It is about understanding what your options will look like when the time comes.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">What to think about at different stages<\/h2>\n\n\n\n<h3 class=\"wp-block-heading\">Ten or more years from retirement<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">At this stage, succession planning is primarily about building the right kind of business \u2014 one that will be attractive to an acquirer or partner when the time comes. The most valuable client banks are those with long-standing, loyal relationships; a good mix of product types; a history of consistent repeat business; and clean compliance records.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Five to ten years from retirement<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">This is the stage at which succession planning should become a conscious priority. Start having conversations with potential successor firms. Begin reviewing your client bank from an acquirer&#8217;s perspective \u2014 are your records complete and up to date? Take advice from an accountant on exit planning. The earlier you understand the tax implications, the more time you have to plan around them.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">One to three years from retirement<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">At this stage, succession planning should move from background consideration to active priority. If you have not already identified a potential successor, this is the time to do so. Begin the conversation with your preferred partner firm in earnest. Consider whether a phased transition makes sense \u2014 some brokers prefer to gradually reduce their involvement over 12 to 24 months.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Less than 12 months from retirement<\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">If retirement is very close and planning has not yet begun, the most important thing is to act quickly and not to panic. Even with a short timescale, it is still possible to put a reasonable succession arrangement in place. But you will need to move decisively, and you should be realistic that a rushed transition may produce a lower return than a well-planned one would have done.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">The question of phased retirement<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Many mortgage brokers find the idea of a sharp, binary retirement psychologically uncomfortable. A phased retirement model can be a very good answer to this.
